<p>How do you spend your time? As a manager, without HR support on  location, I know that 85% of my day was spent dealing with employee  issues, and <strong><em>maybe</em></strong> 15% of my day was spent  doing things that drive results (profit). At the end of  the day I would &ldquo;rewind the tape&rdquo; in frustration, and ask myself, &ldquo;Why  didn&rsquo;t my day turn out the way I wanted? Why isn&rsquo;t my task list  complete? Why was I rushing through sales meetings and conference  calls?&rdquo; It seemed like I didn&rsquo;t have time for any of it.</p>
<p>Almost every time, I realized that it was because I stayed in my normal routine, &ldquo;putting out fires&rdquo;, HR issues.&nbsp; &nbsp;</p>
<p>WOW! A light went off, and I realized I had been <strong><em>doing the same things for so long, I thought wrong was right!</em></strong><em> </em>It was like getting splashed in the face with cold water! I wondered how I could change, or should I change?</p>
<p>I took a long look at my managing style, the business operation, my  employees, my customers, and the economy. Everything had changed, EXCEPT  for my style of managing! How did I expect to succeed in an environment  that has changed so much, doing the same things I had always done? This  was a painful reality check!</p>
<p>It was time for change! But how was I going to change? How could I  begin spending 85% of my day on the important things that drive profit? I  couldn&rsquo;t just ignore my employee relations responsibilities.</p>
<p>I reflected on Management 101, &ldquo;Management is getting things done  through others.&rdquo; How could I train my front line supervisors to do what I  do? <em>Can</em> they do what I do?</p>
<blockquote>
<h4 style="text-align: justify"><em>Front line  supervisors can&rsquo;t always do what we do as managers, but they certainly  can minimize the things we deal with. If supervisors are trained to  communicate better with employees, trained to spot &ldquo;red flags&rdquo;, trained  to &ldquo;properly&rdquo; document issues, or simply trained to be better listeners,  then our jobs as managers, would be much easier.</em></h4>
</blockquote>
<p>My first thought was, &ldquo;But I don&rsquo;t have time to train my  supervisors!&rdquo; There would be a trade-off, &ldquo;would I make time to do this,  or would I continue to do as I always had, wasting my days away?&rdquo;&nbsp;</p>
<p>I chose to change my style, become a coach, and train my supervisors  to &ldquo;filter through&rdquo; the issues that hit my desk. This was a long-term  choice. I would suffer the consequences either way. Making time to train  my supervisors wasn&rsquo;t easy, but I knew my days would be much easier in  the long run.</p>
<p>My workdays became easier, my results improved, the employees  realized they had to work through their immediate supervisor, and&hellip;&hellip;&hellip;..my  supervisors were happy to be empowered! It was a win-win change for  everyone.</p>

<p>Attempting to clearly define the difference between &ldquo;management  style&rdquo; and &ldquo;harassment&rdquo; can be very difficult, depending on whether  you&rsquo;re the complainant or the defendant.&nbsp; These topics could certainly  open the door to a wide range of discussion, but I&rsquo;m going to focus on  how they are interpreted by employees, employers, and the EEOC.</p>
<p>After visiting with people over the years from many different companies, I have learned that a person&rsquo;s management style and harassment are viewed differently  by everyone. Most employees complaining about harassment feel they are  targeted by management. Most employers are bothered and insulted when  accused of harassment. &nbsp;They simply want to extinguish the complaints,  whether it&rsquo;s by proving otherwise through an investigation, or many  &ldquo;experienced&rdquo; employers simply default to management style.</p>
<p><strong><em>Wiki </em></strong>defines Management Style as,  &ldquo;Characteristic ways of making decisions and relating to subordinates.&rdquo;  &nbsp;Robert Tannenbaum and Warren Schmidt further developed the idea of  management style, arguing &ldquo;the style of leadership is dependent on the  prevailing circumstance; therefore leaders should exercise a range of  management styles and deploy them as appropriate&rdquo;.&nbsp;</p>
<p><strong><em>Webster&rsquo;s dictionary </em></strong>defines Harassment as,  &ldquo;to annoy persistently; to create an unpleasant or hostile situation  for especially by uninvited and unwelcome verbal or physical conduct.&rdquo;</p>
<p><strong>Scenario #1</strong></p>
<p>A high performance employee files a complaint because she feels like  she is being harassed by her supervisor. She complains that the  supervisor sends emails at all times of the day or night, in bold,  enlarged, and colorful texts. Many times the emails are sent with  unreasonable timeliness for completion, and sent within minutes of each  other. She feels that the supervisor is requesting information that  isn&rsquo;t vital to the business, and feels the supervisor is simply  &ldquo;creating more work&rdquo; than is necessary. She says she feels like she is  being picked on, the tone of the emails is always threatening or &ldquo;loud&rdquo;,  and has been ongoing for a long time.</p>
<p>The company&rsquo;s investigator responds, &ldquo;You are not being harassed;  this is just the supervisor&rsquo;s style, and every manager has his/her own  style. The supervisor sends these emails to everyone.&rdquo;&nbsp;</p>
<p><strong>Scenario #2</strong></p>
<p>A District Manager visits one of his store managers more often than  other stores, and always insults the manager in a loud voice. The store  manager has been in his position for many years, is one of the oldest  managers in the company, and feels the younger manager is harassing him.  The store manager is ultimately terminated, and files a complaint with  the EEOC alleging harassment based on age discrimination.</p>
<p>The investigator determines that this is just the District Manager&rsquo;s style, and speaks to all store managers the same way.</p>
<p>The EEOC investigates the manager&rsquo;s complaint,and concludes that  since the district manager treated all the managers the same way,  ultimately terminating many of them, there wasn&rsquo;t reason to believe the  manager was discriminated against based on age.</p>
<p><strong><span style="color: #ff0000">&ldquo;Red flags&rdquo;</span> in the first scenario:</strong></p>
<p>Was the manager trying to &ldquo;annoy persistently?&rdquo;&nbsp; Were the emails just  &ldquo;a way of relating to subordinates?&rdquo;&nbsp; Why were emails sent during all  hours of the day and night? Why were so many emails sent? Did the font  size, style, and color &ldquo;shout out&rdquo; a message? Were the timelines  reasonable? Has this behavior been on-going?</p>
<p><strong><span style="color: #ff0000">&ldquo;Red flags&rdquo;</span> in the second scenario:</strong></p>
<p>Was the DM &ldquo;trying to annoy persistently?&rdquo; &nbsp;Was the DM just trying to  relate to the employee?&rdquo; &nbsp;Why would the DM insult the manager? &nbsp;Was it  on-going? &nbsp;Why was the manager terminated after having been in his  position for many years? &nbsp;Did he not know how to do his job? Why were so  many other managers terminated by the same DM? &nbsp;Why did the DM feel the  need to use a loud voice?</p>
<p>I don&rsquo;t support either of the results because I believe management  should always be professional, even in the most challenging situations.  Managers should refrain from personalizing employee issues because  personal feelings most often negatively influence the situation. When  managers make an issue personal, emotions become involved, then the  wrong messages are sent, and poor decisions are made. Decisions should  be made with the best interest of the company in mind, aside from  personal feelings and emotions.</p>
<p><strong>When employees personalize issues, they become sensitive and  threatened, and ultimately the situation results in the employee  becoming un-coachable and unable to perform to his/her full potential.</strong></p>
<p>Although it may not be easy, managers that have been accused of  harassment must be skilled enough to put their own personal feelings  aside, acknowledge the employee&rsquo;s feelings, and work toward a  relationship that most benefits the company.&nbsp;&nbsp;</p>
<p><strong>Granted, as managers we cannot control how people feel all of the  time, but by handling ourselves in a professional manner we limit the  opportunity for harassment claims. &nbsp;Effective managers understand that  they cannot manage all employees the same way, and must use their &ldquo;soft  skills&rdquo; or interpersonal skills to get the results they want.  &nbsp;Management is the science of &ldquo;getting people together to accomplish  desired goals.&rdquo;</strong></p>

			<content:encoded><![CDATA[<p>When managers make an issue personal, emotions become involved, then  the wrong messages are sent, and poor decisions are made. Decisions  should be made with the best interest of the company in mind, aside from  personal feelings and emotions.&nbsp; When employees personalize issues, they become sensitive and  threatened, and ultimately the situation results in the employee  becoming un-coachable and unable to perform to his/her full potential.</p>
<p>Personalizing issues involves emotions, basic emotions, real personal  emotions!&nbsp; Personalizing things is good, if it&rsquo;s directed in a positive  way, for the right reasons, e.g. being a good employee, taking pride in  your work, customer relations, and/or loyalty to your company.  &nbsp;Personalizing issues for the wrong reasons, e.g. greed, sex,  discrimination, retaliation will ultimately result in disaster.</p>
<p>Unfortunately, sexual harassment is everywhere.&nbsp; Allegations of  sexual harassment this week mention: Presidential candidates, college  football, professional athletics, business, government, and schools.&nbsp;  Why is sexual harassment such a hot topic everywhere you turn?</p>
<p>Whether it&rsquo;s a false accusation or not, it hits a sensitive nerve  that everyone has, and always poses the question, &ldquo;well, maybe&hellip;?&rdquo;&nbsp; &ldquo;He&rsquo;s  such a pillar in the community, could this really be true?&rdquo;&nbsp; &ldquo;She  always seemed like such a nice woman, would she really have made those  comments?&rdquo; &ldquo;If they knew about it, why didn&rsquo;t they report it?&rdquo;</p>
<p>If you think it&rsquo;s wrong, and you hear that it&rsquo;s wrong, it&rsquo;s probably  WRONG!&nbsp; This is COMMON SENSE, so why does sexual harassment continue?&nbsp;  Is everyone out there looking for &ldquo;greener pastures?&rdquo;&nbsp;&nbsp; Does everyone  out there think &ldquo;I won&rsquo;t get caught; it can&rsquo;t happen to me?&rdquo;&nbsp; Think  again, IT CAN!&nbsp;&nbsp;</p>
<p>There are two main types of sexual harassment: Quid pro quo &ldquo;this for  that&rdquo; and hostile environment.&nbsp; &nbsp;Sexual harassment is most commonly  described as unwanted sexual conduct and can be present in many  different forms, everything from an employee making inappropriate jokes  about another coworker to a supervisor implying that an employee must  exchange sexual favors for a promotion.</p>
<p>I will say it again, &ldquo;don&rsquo;t make it personal!&rdquo; <strong><em>Period</em></strong><em>.</em>&nbsp;People  should always remember that unwanted sexual conduct is NEVER OK and  emotions and feelings must be in check when making decisions.&nbsp;  Harassers&nbsp;rarely consider the consequences.&nbsp; First there&rsquo;s the  embarrassment, then the potential loss of their job, their family, and  their personal savings.&nbsp; Next, what will the ongoing effect be on the  person who was harassed?&nbsp; How will this change their life?</p>
<p>In today&rsquo;s workplace sexual harassment often takes the form of  inappropriate emails, texts, and voicemails.&nbsp; With these mediums, it&rsquo;s  virtually impossible for the harasser&nbsp;to disprove the allegations.&nbsp; But,  what about sexual advances and closed door&nbsp;conversations, e.g. the &ldquo;he  said, she said&rdquo; situations? These are much more difficult to prove and  commonly the harasser takes the stance of complete denial, and the  accuser&rsquo;s credibility is questioned.&nbsp;&nbsp;&nbsp;</p>
<p><strong>My suggestion is to PLEASE educate your workforce and educate yourself! </strong></p>
<p>Just a few things you can do to properly address harassment in the  workplace and potentially protect your business from lawsuits?</p>
<ul>
<li>Develop a clear sexual harassment policy.&nbsp; This should be part of your employee handbook.</li>
<li>Train supervisors.&nbsp; This is key to preventing lawsuits against your  business down the road and it teaches them how to engage in sound  management practices.&nbsp;</li>
<li>Train employees.&nbsp; Training should include information on company  policies, how to report sexual harassment, and the investigation  process.</li>
<li>Take all complaints seriously. </li>

			<content:encoded><![CDATA[<p>The cataclysmic events that might be occurring on the 21st of December, 2012 and the year itself have been surrounded by numerous discussions over the past few years. It is difficult to figure out who is worth listening to and who should be believed, differentiating the acts from fiction is very challenging.</p>
<p>As far as the possible outcomes that could take place on that particular date in the coming year, research shows that there are five major categories out of which one or more could actually occur on that date.</p>
<p>These possible outcomes can by strongly validated, since they are merely beliefs, claims, predictions and speculations, yet people still seem to be pretty concerned about their prominence.</p>
<p>Climatic Catastrophe</p>
<p>The fact that climatic catastrophes have been witnessed all across the world and the extent of their destruction has been clearly experienced by many. Therefore it is more plausible for the people to digest and understand that some climatic catastrophe or catastrophes will occur in the year 2012, eventually resulting in the end of the world on December 21, 2012. Some of those climatic catastrophes that could occur in the coming year include earthquakes, flooding, global warming, hurricanes, ice age, tsunamis and typhoons.</p>
<p>Cosmic Anomalies</p>
<p>Another speculation regarding a possible outcome is that the planet Earth will be completely destroyed when some asteroids, comets, space debris or wayward planets collide with it, on a seismic scale. This category can also include black holes, distortions in time/space continuum and worm holes that have been recently discovered.</p>
<p>Human Intervention</p>
<p>This category possibly speculates and indicates the possibility of a third World War in the following year. The reason that this is among major concerns is due to the fact that the Earth could be ultimately devastated because undoubtedly nations would not hesitate using nuclear force in case of such a war. Another possible outcome that is speculated is involves accidental causes that could result in a nuclear holocaust with destructive tendencies that are beyond our control. A similar possible outcome that is beyond realms of possibility is an accident in the worldwide nuclear energy plants resulting in a major catastrophe. Possible end of the world outcomes that are within the capabilities of manking include biological warfare, plague, swine flu pandemics and terrorist plots.</p>

<p>We have all heard this saying or some variety of this saying.&nbsp; Wikipedia&#8217;s definition of this quote is that &#8220;if you  believe your adversaries to be stronger than you it is better to join  forces than to try to fight.&#8221;&nbsp; As a pretty successful Gen Xer, I am not  sure I am willing to admit that Gen Y is stronger. I mean, my generation grew up facing challenging economic times, high rates of divorce, the cold war, and the birth of the latch key kid.&nbsp; Many times, we grew up quickly, figuring a lot of things out on our own.&nbsp; Generation Y grew up with parents who were much more attentive and protective.&nbsp; Things like September 11th. caused you to appreciate family values and live life to the fullest each day.&nbsp; Stronger, may be not the right word.&nbsp; Theatening, may be a better way to describe how Boomers and Gen Xers feel about the up and coming generation that will dominate the work force fot the next 60 years.</p>
<p>&nbsp;In case you are not aware most members of the older generations see you as self absorbed, entitled, unable to follow directions, out of touch with reality, and really,  really needy!&nbsp; I can relate, as a manager of a large corporation, I had little patience or interest in hiring recent college graduates for the same reasons.&nbsp; For a few years, I would hire 22-23 years olds that would come to work driving a BMW, or wearing Vercace sunglasses.&nbsp; I&#8217;d been working for 15 years and had neither of those things!&nbsp; They would talk about recent trips to Atlantis or their parents beach house in Stone Harbor, NJ, buying the most recent version of the iphone, and shopping at Louis Vuitton.&nbsp; Seriously?&nbsp;</p>
<p>These same employees, seemed to have intelligence, and willing to work, but became inpatient when things did not go their way.&nbsp; Six months into the job, they wanted raises or promotions.&nbsp; In the summer, they would try to leave work early to beat the traffic on the Atlantic City Expressway.&nbsp; And they were needy.&nbsp; They wanted contact with me all of the time.&nbsp; They needed to know my every move, and me to know their every move.&nbsp; Exhausting!</p>
<p> Then I met Nicole.&nbsp; Nicole is one of you.&nbsp; She is twenty something,  attractive,&nbsp; and said to be intelligent and a very effective employee.&nbsp;  She was rumored to be on the fast track.&nbsp; Nicole joined my company as a recent college graduate.&nbsp; After 3 short years, she had been promoted two times.&nbsp; I met her when she won a job promotion into my department  over a good friend of mine. My friend happened to be a fellow Gen Xer.&nbsp; He was the type of person who had worked in the industry for 15 years and &#8220;earned his stripes.&#8221;&nbsp; Shallow as it may seem, I did not like Nicole very much.&nbsp; I had no reason to NOT like her, I  just didn&#8217;t like her.&nbsp; End of story.</p>
<p> As weeks passed and I began working with Nicole, I witnessed her  creativity and passion to make a difference in her job.&nbsp; She was open to  ideas but also willing to share.&nbsp; She was confident and had an urgency  about getting the job done.&nbsp; She didn&#8217;t just finish the job, she did  things well.</p>
<p> I was floored. Everything I thought to be true about this young woman  was wrong. A strong feeling of guilt raced through my body every time I interacted with her.&nbsp; I felt terrible about my misperceptions.</p>
<p>What did I do?&nbsp; I told her I didn&#8217;t like her very much.&nbsp; I  told her about all of the perceptions I had about her. I judged her  without knowing her and most importantly that I was wrong.&nbsp; Dead wrong.&nbsp;  More wrong than I have ever been about a person. Today, she is one of  my closest friends and trusted business partner.&nbsp; </p>
<p> I tell this story because it is important for you to know there are a  lot cynical Gen Xers (skeptism is our signature trait) in management positions that do not want you to  suceed.&nbsp; There are Baby Boomers that are stuck in the muck, and don&#8217;t  want to give you a chance (unless they are your mom or dad).&nbsp; Nicole won  me over and did not even know she was doing it.&nbsp; She did so because she  took advice early in her career and she learned how to channel her Gen Y  characteristics from a position of strength.&nbsp; She established a brand  for herself.&nbsp; </p>
<p> Since this experience I have learned a lot about Generation Y.&nbsp;&nbsp; I have dedicated a countless amount of time reading, managing and researching millenials.&nbsp; I am now convinced with the right resources (including good managers, leaders, and mentors) your  generation has what it takes to succeed.&nbsp; The most competitive  individuals will make the time to invest in developing skills, and take  the right steps to ensure differentiation in the race to be gainfully  employeed.&nbsp; The key is to make sure you know what the right steps are&#8230;  invest the time and the solution will be U.</p>
